12 is divisible by four. So each bit is three squares big.

each 3/4 of smaller squares are equal size.(3/16 from large square.

3/4 divide by 4 = 3/16 , I think.

Try googling "how to divide an l shape into 4 equal parts". There are some images which might help.

How do you arrange those 4 groups of 3 squares to make them identical? I have an urge to get some paper and scissors

Yes, I agree. Use a ruler to draw the other 3 quarters then dived each quarter into 4. This makes 12 smaller square. 12 is divisible by 4 so each equal part will be 3 small squares. She could colour each 3 in a different colour to make it clear.

But those aren't identical. One is straight and three are L shaped.
