How to settle dog in his crate

I have a 5 year old Lab x who is crate trained and always has been. He comes to my office 2 days a week and has a large crate set up with a big comfy bed, his water bowl, toys, a kong. He has a long walk in the morning, one at lunchtime and another at night and comes out a couple of times during the day and my coworkers will play with him. He’s only ever in there for about an hour/hour and a half at a time, but recently he has started crying, whining and panting when he’s in there and I’m not sure what to do to settle him? I can’t really leave the door unlocked as he gets up and comes out every time someone moves around the office and follows them round which isn’t ideal. He is quite an anxious little soul anyway and I just want to make sure he’s comfortable. I could potentially put him in daycare 5x a week instead of 3 but it’s so expensive so would like to avoid that if possible
