Unfair appraisal ratings

I work in a very large company in a very male industry. A few of us have just accidentally been shown a number of appraisal ratings from last year. They affect pay and bonus.

The ratings that we've seen include peers. Although the ratings have been calibrated it is clear that there are a chosen few with much easier roles who have been rated much higher than those with harder roles.

It's affecting my sleep. None of it seems fair. What do I do?

It's the sort of place where rocking the boat backfires.

I'm thinking to calmly ask for an independent parity review across job scope, accountability, and reward. Does that seem reasonable? I work super hard, super quickly and put in additional hours. I would find it hard to go down some gears to align my performance to the rating.

It's a bit of a boy's club too.

No independent person can come in and review, as appraisals are based on performance throughout the year, and are highly subjective because they also take into account soft skills.

In addition performance is appraised on the role you have, simply as it is easier than someone else’s doesn’t mean you’re appraised lower. It is how you performed in the role allocated to you. Versus how others performed in the role allocated to them.

All you can do it look at your appraisal v your own performance, is there something you feel is inaccurate in there, if so then at your appraisal is the time to discuss it, what gaps or areas for improvement do you have, do you agree with them and if not have you told them. And how are you closing the gaps, and showing improvement year on year.

my job is arguably the most complex in my team, management do not dispute this. So I am paid more than the rest of the team, I am at a more senior level. I am appraised at a very high level, but I know a couple of more junior employees, with easier roles are ranked above me, this is because of how they perform in the roles they have,

it cannot be the harder your job then the higher you’re ranked. What would be the point in appraisals then, you’d just rank roles not employees.

If you feel you’re under paid, then that’s a seperate discussion.

So they perform better in their easier roles relative to those with harder roles. Presumably targets and measures differ. Why does this matter? Are you paid similarly? Have you been promoted above your ability or need training ?

Absolutley not. You should not have seen other reviews and no one will entertain any conversation with you about anyone's appraisal except your own.
If you feel parts of that are inaccurate and unfair then absolutely you can raise that. If I were you I would not mention I had seen it , you could be in trouble for continuing to read it when you realised what it was.

What does the relevent appraisal policy say? It should document how good versus excellent etc is defined. But as others said someone can excel in what is perceived to be an easier role but they still deserve that higher grade.
